Pengaruh Lingkungan Kerja Toksik dan Beban Kerja Mental terhadap Quiet Quitting pada Pekerja Generasi Z

This study examines the effects of a toxic work environment and mental workload on quiet quitting among Generation Z employees at PT Intan Sejati Andalan Duri XIII. This research was conducted due to the increasing phenomenon of reduced employee engagement and withdrawal behavior in the workplace. A cross-sectional quantitative design was applied using a five-point Likert scale questionnaire. From a target population of 152 employees, 32 respondents provided valid and analyzable data. Data analysis involved descriptive statistics, item validity testing, reliability testing, Shapiro-Wilk normality tests, Spearman correlation analysis, and multiple linear regression. The findings indicate that a toxic work environment has a positive and significant effect on quiet quitting (b = 0.595; p = 0.006), while mental workload has a positive but nonsignificant partial effect (b = 0.367; p = 0.126). Simultaneously, the regression model is significant, F (2, 29) = 12.238; p < 0.001, with an R² value of 0.458 and adjusted R² of 0.420. Communication quality, workplace relationships, and leadership appear to be more consistent predictors of quiet quitting than mental workload. However, the small sample size and marginal reliability of the mental workload variable require cautious interpretation of the findings.
